          Preface

          Part one: Chinese food department

          序言

          終于等到了實(shí)習(xí)的時(shí)候了,很早以前就從師兄那里打聽到了大三的上半學(xué)期有實(shí)習(xí),那時(shí)候可以說是急切地期盼著這一天的到來,因?yàn)榇蠹以僖矡o法忍受當(dāng)前這日以繼夜的填鴨式的教學(xué),盡管從師兄們那里了解到實(shí)習(xí)并非像想象中的那樣是一件快樂的事情。

          綜合自己的總體計(jì)劃,去我決定選擇酒店實(shí)習(xí),并且經(jīng)過抽簽選到了一家五星級(jí)的酒店,那是我所希望了解和學(xué)習(xí)的一家比較理想的酒店。這是南寧市唯一的一家五星級(jí)酒店——明園新都大酒店(TheMajesticHotel),名字對(duì)于南寧市民甚至是整個(gè)廣西都是如雷貫耳的了,巧合的是該酒店的總經(jīng)理陳曉為先生經(jīng)邀請(qǐng)?jiān)诒拘W髁艘淮螆?bào)告,才了解到原來明園新都大酒店建于1995年,是一家“九星級(jí)”的飯店——由一座四星級(jí)的明園飯店和一座五星級(jí)的新都酒店組成的。陳總的報(bào)告生動(dòng)有力,這更加激發(fā)出我想好好了解一下這所飯店的欲望——他們所說的和他們所做的是一致的嗎?或者是還存在著什么問題有待解決呢?我甚至開始盤算起我能在這個(gè)飯店學(xué)到什么嗎?

          那么這座酒店到底怎么樣呢?有什么值得我們借鑒的呢?還有什么需要改進(jìn)的呢?給我的感受是怎么樣的呢?那么且聽我慢慢道來。

          第一部分:中餐部

          明園新都的餐飲部大致分成如下幾個(gè)部門:中餐部(包括廣東軒、多功能廳和6個(gè)包廂)、西餐部(包括花園餐廳和自助餐廳)和酒水部(包括大堂吧、樂怡吧、中餐吧、西餐吧和自助吧)。我們10人被分成了3個(gè)組,分別在不同的部門,并且每20天換一次部門,這樣能讓我們比較全面的了解整個(gè)餐飲業(yè)的服務(wù)、銷售與管理。酒店的這一做法讓我們感到挺滿意的,這也正和我們的心意。

          我們組的4個(gè)人首先被分到了中餐廳——“這是酒店餐飲部門中最辛苦的部門!”還沒有開始工作,就聽到旁邊有人在私下這么向我們告誡著?磥,我得真的要做好思想準(zhǔn)備才是啊!

          中餐廳的工作確實(shí)如前人所說——“辛苦!”酒店沒有給服務(wù)員們制定自己的崗位職責(zé)和工作描述,盡管這是現(xiàn)代企業(yè)人力資源管理中最關(guān)鍵的一環(huán),在員工的印象中,自己的工作就是每天聽從領(lǐng)班的下達(dá)任務(wù),隨時(shí)準(zhǔn)備著聽從領(lǐng)導(dǎo)的指揮,沒有固定的活干,或者說只要有需要,服務(wù)員什么都能干!擺臺(tái)、折口布、傳菜、上菜、撤臺(tái)這些所謂的必須做的本職工作外還得兼職勤雜工,什么扛桌子椅子、鋪地毯等一些臟活、重活、累活都是我們男服務(wù)員們的事情。更讓人不可理解的是該酒店的上班時(shí)間是9小時(shí)工作制,而且每天還得加班1個(gè)小時(shí)左右(沒有加班費(fèi)),我不知道這樣的作息制度有沒有違反《勞動(dòng)法》,可是作為一名有血有肉的人來說都有自己的一個(gè)最低的底線,因?yàn)槿水吘共皇且慌_(tái)機(jī)器,可以用來隨心所欲地使用。剛開始工作的那三天確實(shí)令人叫苦不迭啊,每天除了干活還是干活,最受委屈得要算是腳了,每天9小時(shí)的站立使得雙腳產(chǎn)生了嚴(yán)重抗議,下班的第一件事就是想找個(gè)地方坐下了休息一下。令人向往的人性化管理和殘酷的實(shí)際之間的差距由此可見一斑。

          另一件令我感到尷尬的事是廣東軒的服務(wù)員制服真是簡(jiǎn)單得可以,由于酒店沒有空余的服裝供我這樣“高大威猛”的男生穿,所以他們索性讓我穿西褲和白襯衫,連馬甲和領(lǐng)結(jié)也省了,這身打扮使得我這個(gè)服務(wù)員和客人幾乎沒有區(qū)別,以至于有一次我正準(zhǔn)備為一個(gè)會(huì)議提供服務(wù)時(shí),卻被對(duì)方認(rèn)為是來參加會(huì)議的嘉賓向我致以親切的問候!

          員工代表著整個(gè)酒店的形象,這是酒店VI設(shè)計(jì)中的一個(gè)很重要的方面,好的員工制服不但能使得員工更加精神從而提高工作效率同時(shí)員工制服更體現(xiàn)出一個(gè)企業(yè)的一種內(nèi)在的文化,沒有文化的企業(yè)如同一個(gè)人沒有了靈魂,那只不過是一具行尸走肉罷了,缺少了士氣的企業(yè)又何來效益呢?

          不過令我感到高興的是,酒店的員工大都都是那樣的熱情友好,他們并沒有因?yàn)槲覀兪菍?shí)習(xí)生而對(duì)我們冷漠生硬,在勞累之余,同事們的一個(gè)甜美的微笑,一句再普通不過的“辛苦了”都會(huì)讓人感動(dòng),看來還是員工自己最能夠了解大家的心情,因?yàn)樗麄兡苷驹趩T工自己角度來看問題,因?yàn)樗麄冎v述的是“老百姓的心里話!边@也是酒店上層領(lǐng)導(dǎo)所最缺乏的素質(zhì)之一!

          中餐廳的日子就這樣一天天結(jié)束了,在這些日子我的確學(xué)到了不少的東西:除了能學(xué)到中式餐飲的服務(wù)程序和技巧、粵菜的特點(diǎn)和種類等課堂上所能學(xué)到的東西外,更能學(xué)到一些課堂上很難學(xué)到的東西:如何處理好自己的利益和酒店的利益、如何處理好同事之間的人際關(guān)系、如何調(diào)整自己的心態(tài),更讓我了解到的是作為一個(gè)服務(wù)員應(yīng)該具有強(qiáng)烈的服務(wù)意識(shí)。在一次與某部門經(jīng)理聊天時(shí),該經(jīng)理提到了服務(wù)意識(shí),我非常贊同他的觀點(diǎn):“服務(wù)意識(shí)不但是要求服務(wù)員有著向客人提供優(yōu)質(zhì)服務(wù)的觀念和愿望,同時(shí)應(yīng)該對(duì)自己的同事也具有同樣的意識(shí)!笔前,這才是“服務(wù)意識(shí)”的真正的含義,這才是一個(gè)服務(wù)員真正的素質(zhì)的體現(xiàn)。第二部分:西餐部

          明園新都的西餐廳名字叫做“花園餐廳GardenRestaurant”,我想可能是由于餐廳外面有一個(gè)小型的人工花園吧。餐廳的環(huán)境布置得挺舒適的,是一個(gè)典型的西式餐廳,餐廳分成吸煙區(qū)和非吸煙區(qū)。不過如果能在適當(dāng)?shù)奈恢梅派弦恍┚哂形鞣剿囆g(shù)的工藝品或壁畫這樣可能能更加吸引客人,讓遙遠(yuǎn)的異鄉(xiāng)客人有一種有回到故國的感覺。

          西餐廳的管理相對(duì)于中餐廳來說可謂是截然不同,從服務(wù)程序到員工的管理都比中餐廳規(guī)范和嚴(yán)格多。剛來到西餐廳感覺好像是卸下了一個(gè)很重的包袱似的,因?yàn)槲鞑蛷d的工作實(shí)在是太輕松啦!你幾乎什么都不用干,即使干也是最簡(jiǎn)單的活:擦餐具、撤臺(tái)、擺臺(tái)等,這比起中餐廳簡(jiǎn)直是相差太遠(yuǎn)了。不過在西餐廳你即使什么不做也得站著,這使人感覺時(shí)間過得特別慢,雙腳又開始抗議起來了。有些時(shí)候,餐廳的服務(wù)員比客人還多,大家一齊看著客人用餐,讓客人感到非常別扭。因此,建議西餐廳的管理人員能夠靈活地安排一下,譬如讓員工輪流休息,在人少的時(shí)候只要有兩個(gè)服務(wù)員就足夠了,讓大家輪換休息不但能使得員工減輕雙腳的疲勞,還能創(chuàng)造一種和諧的環(huán)境,這樣做又何樂而不為呢?

          西餐的服務(wù)與中餐的服務(wù)大相庭徑,這常使得我們這些實(shí)習(xí)生不知道該做些什么好,該怎么做好。可是讓我們不解的是我們?cè)趯?shí)習(xí)的時(shí)候剛好酒店在為一些新員工進(jìn)行培訓(xùn),但酒店就是不讓我們參加培訓(xùn)。這使得我們大為不滿,為什么不給我們進(jìn)行培訓(xùn)呢?我們雖然在酒店只是進(jìn)行短期的實(shí)習(xí),可是我們正是為了到酒店學(xué)習(xí)而來的啊。酒店是不是應(yīng)該多為我們實(shí)習(xí)生考慮一下呢?

          第三部分:酒水部

          最后我們來到了實(shí)習(xí)的最后一站:酒水部門,由于國慶長假以及提前一周結(jié)束實(shí)習(xí)的的緣故,使得我們的最后一站的時(shí)間格外地短暫,大概加起來才剛一個(gè)星期而已吧。

          第一天來到酒水部門竟然不知道自己該干什么。一個(gè)大白天過去了,我們幾個(gè)人就像幾只無頭蒼蠅不知如何是好。終于,過來一個(gè)同事吩咐我們?nèi)ゲ辆票@才算找到了一點(diǎn)事情做。可是擦完酒杯后又不知該去何處了。唉,看來被人遺棄的感覺果然不是那么好受的。

          酒水部門最忙的時(shí)候我想大概就是晚上的時(shí)候。由于當(dāng)時(shí)正是酒店的旺季,所以幾乎每天晚上都有客人包廂或者大桌大桌的婚宴,于是我們這些無頭蒼蠅總算有了去處了,那就是去為客人倒酒,時(shí)間一長我們漸漸地明白我們的工作主要就是幫忙擦擦酒杯、擺酒杯、看臺(tái)為客人倒酒,不過對(duì)于如何調(diào)制雞尾酒、如何磨制一杯上好的咖啡,我們一無所知,這的確讓人感到遺憾。

          在酒吧的時(shí)間的確是過于短暫,再此不對(duì)其進(jìn)行過多的'品頭論足,不過有一點(diǎn)我可以毫無保留的說,不僅僅是這個(gè)部門,其他部門也同樣讓我有這樣的感受:那就是酒店缺少一種能夠凝聚人心的企業(yè)文化,一個(gè)將自己卻別于其他酒店、其他餐廳的一種文化,這使得每一座酒店都給人一種似曾相識(shí)的感覺,一種克隆的感覺,而這種文化卻足以支撐起整個(gè)酒店!

          第四部分:總結(jié)

          以上是我在實(shí)習(xí)過程中的一些感受,從總體上來看這個(gè)酒店的經(jīng)營管理,從我的這兩個(gè)月的實(shí)習(xí)中可以大體總結(jié)出如下幾個(gè)方面的不足:

          一、應(yīng)該改變傳統(tǒng)的對(duì)待員工的態(tài)度。人是管理中的主體,這是所有的管理者都小、應(yīng)該把握住的。管理中的上下級(jí)關(guān)系只是一種勞動(dòng)的分工,不是一種統(tǒng)治與被統(tǒng)治的關(guān)系;相反,現(xiàn)代管理理念告訴我們:管理是一種特殊的服務(wù),管理者只有做好對(duì)下級(jí)的服務(wù),幫助下級(jí)在工作中作出優(yōu)異的成績(jī),管理者自己才會(huì)擁有管理的業(yè)績(jī),F(xiàn)代企業(yè)的經(jīng)營管理必須堅(jiān)持“三個(gè)上帝”,即:市場(chǎng)、顧客和員工!有位老員工在酒店的BBS中對(duì)領(lǐng)導(dǎo)這樣說道:“善待員工,做個(gè)好領(lǐng)導(dǎo),記住,你管理的不全都是機(jī)器!蔽蚁脒@也許是每一位員工都想對(duì)領(lǐng)導(dǎo)所說的話吧。

          二、企業(yè)缺少一種能夠凝聚人心的精神性的企業(yè)文化。一個(gè)民族有它自己的民族文化,一個(gè)企業(yè)同樣也需要有它自己的企業(yè)文化。企業(yè)文化的建設(shè)不是可有可無的,而是企業(yè)生存發(fā)展所必需的。當(dāng)企業(yè)面臨各種各樣的挑戰(zhàn)時(shí),又需要企業(yè)中所有的人能夠群策群力,團(tuán)結(jié)一致,共度難關(guān)。對(duì)于沒有進(jìn)行企業(yè)文化建設(shè)的企業(yè)來說,平時(shí)一盤散沙,遇事就會(huì)各想各的心事,而沒有人真正地為企業(yè)的發(fā)展進(jìn)行過認(rèn)真的思考,換句話說,就是沒有把自己融于企業(yè)之中。由此可見,企業(yè)文化的建設(shè)是企業(yè)生存和發(fā)展的必要保證。

          三、企業(yè)缺少一套有效的激勵(lì)機(jī)制和晉升制度。酒店的激勵(lì)機(jī)制中過多的注重于物質(zhì)上的激勵(lì),而忽視了精神上的激勵(lì)。事實(shí)上,除了傳統(tǒng)的獎(jiǎng)懲激勵(lì)外,還有很多的激勵(lì)方式值得我們管理者借鑒。有些時(shí)候領(lǐng)導(dǎo)對(duì)員工的一個(gè)微笑或是一句贊賞的收效強(qiáng)于對(duì)其進(jìn)行加薪獎(jiǎng)勵(lì)!

          以上是為我此次實(shí)習(xí)的一些感受和想法,作為一種感受,它可能有很多的主觀的痕跡,不過只有員工才能真正體會(huì)到這種感受,因此,希望管理者在做出決策前,除了站在酒店的利益考慮的同時(shí)能多為員工考慮,只有這樣的決策才能得到更多員工的支持。最后,感謝酒店能提供這樣的實(shí)習(xí)機(jī)會(huì),感謝老師的幫助,在此祝愿酒店能夠越辦越好。
